This session will examine how innovative compensation systems can inspire a dynamic, collaborative, and positive faculty culture.  After briefly reviewing a process of shifting from a scaled salary structure to a unique banded system, including funding the new model, we will explore iterations since that shift, mitigating morale risks and building cultural buy-in. Ultimately, this session will detail how we went from a captivating idea to effective implementation over the last nine years, creating a system that meets its original goal: to support and celebrate faculty agency and growth with substantive feedback.

Juan is a Certified Public Accountant with a career spanning 40 years working in the public, private and non-profit sectors.  For the past 17 years he has served as the Director of Finance and Operations at Graland Country Day School, an independent school that serves 700 students covering preschool through 8th grade. In his various non-profit Director of Finance roles, Juan has served as an ex-officio member of the board and participated on several board committees including finance, governance and strategic planning. Juan also volunteers at various nonprofits and has been a presenter at non-profit conferences.

Informed by his undergraduate and graduate work at Middlebury College and Columbia University’s Klingenstein Center, Josh Cobb built an extensive career in education, culminating in his role as Head of School at Graland Country Day School. He initially joined Graland as an English teacher before advancing to Head of Middle School for seven years. His leadership further expanded to Head of School in 2017. For nearly a decade, he has lead Graland, while focusing primarily on creating a dynamic culture of growth for both students and educators. In 2025, one of these efforts, the Sphere Compensation System, was recognized nationally with the NBOA Jeffrey Shields Innovation Award. Outside of Graland, he is proud to serve as the Association of Colorado Independent School’s Board President.
